I would say you have no chance at HBS because you don't have a sufficiently distinctive profile, the community is weak, and the formal leadership is a bit weak. An only slightly better chance at Wharton but it would definitely be a longshot. To compensate for your lack of formal managerial experience at work you could try to get a high-impact leadership role in a community organization, hopefully not one of the typical "pre-MBA" charities. By leadership I mean officer or board position or direct leadership of teams. Rack up some high impact accomplishments there. Doing this would kill two birds with one stone: give you leadership, give you community.
Other things: you could take a month off and travel someplace unusual for some specific reason, perhaps goals-related or social impact related (not a tourist place). You could start a company related to your goals. You could a promotion into a formal leadership role at work. In other words, your profile may need you to do big things like this in order for you to have a chance.
