Sounds like you've already done a lot of thinking about your plans, who to ask for your recommendations, etc--which is great.
I am curious - why R2 vs R1? R1 will give you better odds than R2, and if it's already on your mind and you've began GMAT prep--you might want to set yourself up for an earlier submission, since these are reach schools for anyone.
I think your lack of leadership outside of work can be explained through an optional essay, but ideally you'd ramp up your efforts with your current volunteer org, and perhaps integrate it into your overall story, to drive the point home.
As I mentioned, these are reach schools for anyone, and it will really come down to your GMAT and how you tell your story to the adcom that determines how they'll receive your application.
