Hi,
I have started the application process for the b schools and am confused in selecting my potential recommenders. In this regard i need some help and advice. I am an Engineer with nearly 4 years of experience in the Upstream Oil and Gas Industry. My first employer was a services Company (a fortune 500 company), in which i worked for almost 3 years and my current employer is a client (E&P) company (also a multinational but not as big as the previous employer). Although I have selected one of the recommenders, selecting the second recommender is turning out to be a real challenge. The following are the details of the potential and selected recommender:
Selected Recommender: Was my ex-boss and departmental head in the current Company. Has around 30+ years of work experience. Left the Company 3 months ago and is Very well-known in the local Oil &Gas industry. I am sure he will put in a good recommendation.
Potential Recommenders:
[align=][/align]1. My current boss: I have worked with him for a year but he has only been my boss since 3 months. He has around 15+ years of work experience. I know he will put in a good recommendation but I am afraid that the recommendation might become redundant since he is from the same company as the selected recommender and has the same job title.
[align=][/align]2. A senior Engineer in my previous company: Knows me since 4 years. He has around 5-6 years of work experience. I have worked with him on the oil field as his junior and he has managed me, but he has never been my direct supervisor. I know that I will get a good recommendation from him.
[align=][/align]3. HR manager in the current Company: She knows me since I joined my current employer (more than 1 year). She has a work experience of 18 years. Although I have not directly worked with her but she know me very well and she will put in a good word for me. [/align]
Please note that I have had around 4 direct supervisors in the previous company but I am not in contact with them and neither am I confident that they will write a recommendation themselves.
Furthermore, I would like to know if recommendations for each B school need to be different (as per the components on which each B school lays emphasis).
I would be really grateful if anyone can help me for the above mentioned questions. Thanks.

Most schools ask the exact same questions for recommenders to answer, so those answers/letters can be reused across programs. They're not like essays -- they don't need to be customized unless the school asks a question other programs don't.
I think it's fine to go with your selected recommender, BUT since most schools ask you to explain why you didn't pick your current boss, you just need to note that you didn't ask him because he's only been your manager for 3 months. Over half of my clients do this and it's totally fine. Go with the person to represent your work at your current company who knows you the best and will be able to provide the most details in the form of stories/anecdotes to back up what they're saying about your strengths and achievements.
My vote would be for someone from your other employer to be your second recommender so that you have all of your career covered and there's no overlap in stories/achievements. As long as your #2 option you listed above can still assess your skills/performance from a superior's perspective, which it sounds like he can, then it's fine.
The most important thing is not someone's years of work experience or title or alumni status or anything like that, it's that they are REALLY on your side and want to do everything they can to help you differentiate yourself from thousands of other applicants. If you have people writing your letters who are truly cheerleaders for you, that's most of the battle right there.
